This only really works when you’re open, and honest.
It might be easier to give, and easier to hear but sugar-coating is hard on everyone:
the person hearing it will never know and never improve
our business and our partners will not thrive and grow if we’re not learning and developing ourselves
you will never learn to give feedback constructively (which is a hugely valuable trait).

If it happens...

The wrong level of person may get promoted
This person may be unfairly put in a position where they’re expected to perform outside of their ability
This person won’t get the training and support they need
It impacts partners and churn on partners
Scheduling becomes very difficult
Our appraisal process becomes unusable and massively inefficient

What you can do

give regular feedback - practice makes perfect!
lean on specific examples that highlight what you’re saying - avoid general statements
let them know what happened as a result - the impact it had on you, the team, the partner
talk through with them what they think they could do to improve
